What it is
Fairness as a system. They want predictable rules so people and process can scale without politics.
What it is not
Not Discipline (routine). Not Responsibility (the promise). Not Harmony (peace). Consistency is equal treatment, written down.
How it shows up in a founder
- Builds the policy, the SLA, the commission plan, the return rule — and hates exceptions.
- Spots the special deal that will explode later. 'That's not fair' is an ops problem, not a feeling.
- Customers and employees get the same answer from any person on the team.
- Wants SOPs that a new hire can run on day ten.
- Uncomfortable with 'just this once' from the founder.

- Treats a high-performer and a passenger identically, and the high-performer leaves.

If you have it
Write the rule, plus a named exception path with an owner. Fair is not the same as identical forever.
If they report to you
Put them on policy, CS standards, compensation design. Don't make them the closer on a whale deal that needs a custom term.
If they're a co-founder
They will keep the company from becoming a club. You must still be allowed to make one ugly exception — and then write why.
